Introducere. Motivarea angajaților reprezintă una din principalele funcții ale managerilor instituțiilor medicale și un element important care-i determină pe angajați să activeze și să atingă o performanță înaltă. Scopul lucrării. Determinarea nivelului de motivare și identificarea problemelor ce țin de realizarea acestui proces la angajații sferei medicale, și elaborarea propunerilor pentru îmbunătățirea procesului motivațional. Material şi metode. Studiu observațional, transversal. Metodele de cercetare aplicate: statistică, sociologică, psihologică. Lotul de studiu: 210 angajați ai unui spital municipal și unui republican. Instrumentele de colectare a datelor: chestionarul propriu, chestionarul motivațional standardizat și interviul semi- structurat. Prelucrarea datelor realizată cu ajutorul programului Epi Info. Indicatorii calculați: proporții, rapoarte, indicatori ai tendinței centrale, ai variației, ai veridicității, teste de semnificație statistică. Rezultate. 83±5,47% din manageri consideră că motivarea joacă un rol major în sporirea performanțelor angajaților; 91±4,17% afirmă că instituțiile nu dispun de o strategie de sporire a motivației. Doar 8±2,75% din angajații spitalului municipal și 22±3,94% din cel republican au enunțat un grad înalt de satisfacție în muncă (p<0,001). Numai 8±2,75% din respondenții spitalului municipal și 31±4,37% din cel republican consideră că au șanse reale de a face carieră (p<0,001). Oportunitatea pentru dezvoltarea personală și posibilitatea de a face o muncă de calitate constituie cele mai frecvente necesități constatate la angajați. Concluzii. (1) Rezultatele chestionării denotă un nivel mediu de motivare, iar 45±3,4% din respondenți nu se consideră remunerați la justa valoare. (2) Cele mai importante grupuri de necesități identificate la angajați au fost: necesitățile de autorealizare cu o medie de 3,87±0,15 puncte și necesitățile fiziologice 3,72±0,33 puncte.
Introduction. Motivation and performance of medical staff are essential for the success of any hospital activity in the long run, and represent an important function of managers. Objective of the study. To identify the level of motivation and to determine the problems of motivation implementation in the medical field, as well as to draft proposals in order to improve this process. Material and methods. A cross-sectional and observational study. The research methods: statistical, sociological, psychological. The sample involved 210 employees of municipal and republican hospitals. Data collecting tools: personal questionnaire, standardized motivation questionnaire and semi-structured interview. Data processing was made via Epi Info. Calculated indicators: proportions, ratios, measures of central tendency, measures of variability, veracity, statistical significance tests. Results. 83±5.47% of managers consider that motivation plays a major role in enhancing employees performance; 91±4.17% opine that the institutions do not have a strategy to increase motivation. Only 8 ± 2.75% of the municipal hospital employees and 22±3.94% of the republican hospital employees have reported a high degree of work satisfaction (p<0.001). Only 8±2.75% of the municipal hospital respondents and 31±4,37% of the republican hospital respondents think that they have real chances to make a career (p<0.001). The most frequent needs of employees belong to the group of self-realization, namely, personal development opportunities. Conclusions. (1) The questionnaire results show an average level of motivation, and 453.4% of the respondents do not consider to be appropriately remunerated. (2) The most important groups of employees needs identified were: self-needs, with an average of 3.87±0.15 points and physiological needs 3.72±0.33, respectively.
